2、nganddownsizing.Asaresult,traditionalperceptionsofwhatisowedbetweenanemployeeandanorganizationaresubjecttoreappraisal.Suchperceptionsareencapsulatedbytheconceptofthe‘psychologicalcontract’.Evidencesuggeststhatinthetransientglobalbusinessenvironment,thepsychologicalcontractofemploye

3、esandorganizationalrepresentativesmaybeshiftingtowardsafarmoretransactionalparadigm.Transactionalcontractsdescribeperceptionsthatemploymentobligationsaremoreshort-term,workcontentbasedandlessrelational.Howeverinthecaseofkeyemployeegroups,suchtransactionalrelationshipsmayconflictwit

4、hanorganisation’sneedtoretainitscoreskillsandknowledgethatformoneofitsonlytrulysustainablecompetitiveadvantages.Thereforedivergentandvariedpsychologicalcontractsincreasethedifficultyofdecisionsregardingthelong-termretentionofkeyemployees.Anexplanatorymodelisthereforepresentedhere,a

5、llowingforthevariouspermutationsandeffectsonkeystaffretentionthatmayarisefromsuchdifferingperceptions.Organisationalsolutionsandresearchpropositionsaresuggestedforfutureresearch.PsychologicalcontractsandemployeeretentionItshouldbenotedthat,inthiscontext,staff“retention”isaconceptno

6、tonlyconcernedwithstemmingthedysfunctionalturnoverofkeyemployeesbutalso(equallyimportant)withthebehavioursandattitudesthatareevidencediftheystay(Flowers&Hughes,1973).Itisimportantthatthosewhostayaredoingsofortherightreasons,andwiththerightattitudesandbehaviours.Aretentionplanthatdo

7、esnotattendtobothrunstheriskofretainingemployeeswhomaynotwanttobethere,orevenstaydespitefeelingsofantipathyandfrustrationtowardstheorganization.Therefore,aretentionplanmustnotonlyretainemployeesbutalsoengagetheminawaythatleadstopositive,productiveattitudesandbehavioursfortheperiodo
